<p>For most people, it was another corporate story.<br />
For me, it felt like losing a part of my own history.</p>
<p>My father had spent his career there and retired with pride. Years later, I walked through the same factory gates as an employee. It wasn&#8217;t just a workplace—it was a legacy our family cherished.</p>
<p>Back then, it was one of India&#8217;s most respected engineering and automobile companies.<br />
We believed it was too big to fail.</p>
<p>Years later, as an HR Consultant, I found myself asking a simple but uncomfortable question:</p>
<h3>What really brings down a great company?</h3>
<p>I no longer believe the decline begins with falling profits or market competition.<br />
It begins much earlier.</p>
<ul>
<li>Small decisions that seem harmless at the time.</li>
<li>Conversations that never happen.</li>
<li>Knowledge that quietly walks out with retiring employees.</li>
<li>Leaders who are never prepared.</li>
<li>A culture that slowly stops learning.</li>
</ul>
<p>Looking back, I realise that company taught me lessons far beyond my job.</p>
<ul>
<li>Success can become a blind spot. Markets reward relevance—not history.</li>
<li>When experienced people leave without passing on their knowledge, organisations lose far more than employees.</li>
<li>Leadership succession is not an HR activity—it&#8217;s a survival strategy.</li>
<li>Trust between management and employees cannot be created during difficult negotiations. It has to be built every single day.</li>
</ul>
<p>Most importantly, it changed the way I viewed HR.</p>
<p>Earlier, I believed HR existed to manage recruitment, payroll, compliance and policies.</p>
<p>Today, I believe HR exists to protect the future of the business by asking questions like:</p>

<li>Are we preserving critical knowledge?</li>

<p>Managers cannot think only about operations.</p>
<p>Every function must ultimately create value for the customer.</p>
<p>Because customers don&#8217;t care about internal politics.<br />
They care only whether you solved their problem.</p>
<p>Finally, I learnt that great organisations are never built around exceptional individuals alone.</p>

<li>They develop people.</li>
<li>They mentor future leaders.</li>
<li>They create cultures that outlive generations.</li>
</ul>
<p>Because buildings can be rebuilt.<br />
Technology can be purchased.<br />
Capital can be raised.</p>

<p>Culture quietly shapes every decision—and eventually determines the destiny of the organisation.</p>

<p>Due to the current pandemic situation, the companies are allowing their employees to work from home.  This new system ensures the safety of the employees, improves job satisfaction, and reduces the cost of operations to a certain extent.  Employees also save their time spent commuting to and from the office.  Overall, the system is excellent but unlike other changes, this too has certain teething problems.  In this system, it becomes very difficult to supervise and maintain control over the process and finally results in delays, substandard quality, and dried up cash-flows.</p>
<p>Being a business consultant, many businessmen contact me to get rid of this problem and I always suggest them the following solutions.  In fact, these remedies are very simple and easy to implement.  Only you need to have systems orientation, perseverance, and a positive approach.  Please remember that each change comes with resistance and various difficulties but don&#8217;t get demotivated.  Don&#8217;t leave your mission till you win.  Now, let&#8217;s see these solutions directly.</p>
<p><strong>Segregate the work</strong>: Segregate all your activities into two categories; first, ‘work can be performed remotely’ and second, ‘work can’t be performed remotely’.  Only the employees falling in the first category can be allowed to work from home whereas the second category can&#8217;t be allowed.</p>
<p><strong>Understand the family situation</strong>: Once the segregation is done, ensure that, the employee is having sufficient space to work at home.  Smaller or crowded houses may hinder the performance.  If possible, ask the employees to reserve a dedicated workplace at home.  Also, check the availability of internet connectivity before allowing someone to work from home.</p>
<p><strong>Define the objectives</strong>: Once the remotely working group is finalized, besides safety, list down what you need and set priorities.  Define the SMART (Specific-Measurable-Achievable-Realistic-Timebound) objectives.  For example, by closing down the office, we shall reduce the cost of rent, energy, other incidental expenses, and fixed costs to the extent of Rs &#8212; per month.  Be specific while defining these figures, including the investment required and also the pay-back period.  Till you achieve the targets, do not compromise on any target/objective.</p>
<p><strong>Provide technology and other resources: </strong>On finalizing the list of employees and objectives, provide them with necessary technology resources like a laptop, mobile, internet, etc.</p>
<p><strong>Train the employees: </strong>Train your employees on technology, company policy, and emotional stability.  Your policies, rules, and regulations (especially about confidentiality, proprietary information, company property, etc) should be crystal clear.  They should also be trained on how to balance their work and personal life.  This will make them ready to adapt to the changing environment.<strong>  </strong></p>
<p><strong>Trust: </strong>Trust your employees and empower them to take decisions.  Remember that all have joined your company to add value to the business.  Sometimes they fail due to certain reasons.  Understand the reasons behind their failures and support them to fix the problems.</p>
<p><strong>Promote online culture: </strong>With this change, The culture of the office is going to change from offline to online.  The employees need to be trained to perform better by adapting to the new situation.  Whenever necessary, let them use social media for interacting with colleagues.  Let them enjoy the virtual office culture.</p>
<p><strong>Set performance targets and review mechanism:  </strong>The management has to document individual SMART KRA/KPIs and establish a daily, weekly, monthly, quarterly, and yearly performance review mechanism for each of their activity.  To give you an example, set the rule of three-ring answer for a mobile call during office hours (exclude pre-defined break timings).  If the person doesn’t answer within three rings, straightway deduct pre-defined performance points.  Do not encourage debate on it.  Similarly set other targets, points on achievement, and publish incentives, increments, promotions, etc. based on collecting those points.  Each time record the points and convey the score to the individual.</p>
<p><strong>Regular contact: </strong>Call each individual once a day.  Keeping them in isolation may be harmful and can decrease performance.</p>
<p><strong>Treat them as partners in your business: </strong>Presently employees don’t work under pressure as they have got ample opportunities in the outer world.  So, it&#8217;s better to treat them as partners without compromising on company objectives and values.  Receive their suggestions or complaints and give them feedback.  Be completely professional.  For work hours, be flexible without compromising on performance.</p>
<p><strong>Use meeting time judiciously: </strong>When necessary, arrange the meetings by keeping the end result in mind.  Each meeting should have a pre-defined agenda and time.  Except for emergencies, no meeting should be called on short notice.  Each participant should attend well prepared and the meeting should not take excess time than pre-defined.  Keep in mind that your time is valuable.</p>
<p><strong>Zero Paper Office: </strong>Use cloud space effectively and make your office paperless.  This will give you the speed of operations.<strong>  </strong></p>
<p>In short, working from home is rewarding.  You can reap its benefits with proper planning, organizing, and controlling.  I am sure, you will be able to get the best out of your employees even after allowing them to work from home.</p>

										<content:encoded><![CDATA[<p>Once we referred a Sales Executive for an automobile dealership company. The candidate graduated in commerce. He had an impressive personality and excellent communication skills too. Certainly he got preferred and was put on job immediately.</p>
<p>During the initial period, everything went well but as time went on, the management came to know that his mathematical ability was poor. In fact, while attending the customers, one should have excellent mathematical ability so that he can convince and negotiate with the customer well. However, about this candidate, it was not checked during the recruitment process and then they encountered this issue. Ultimately, the candidate was asked to move. In such cases besides the candidate losing his job, the company also loses the cost of recruitment, salary paid and cost of lost opportunities.</p>
<p>Now, the big question is, can we avoid such disasters? And its answer is YES. Just read and take the following precautions and your decisions will come more accurate.</p>
<ol>
<li>Study the profile/resume: Once you receive any resume, do study it carefully. Learn to read between the lines. This means, if the educational qualification is just written as B.Com., then don’t assume that he has passed the examination. Get back to him and as for the clarification about whether he has passed it or not. It is called camouflaging of the information and a professional recruiter can find it out easily.</li>
<li>Check the social media of the candidate: Once you study the resume, have a look at the candidate’s social media presence. Through this, you will get many inputs, which are un-written in his resume. Especially about his political or social connections etc and with this information, you can take your own decisions.</li>
<li>Back-ground check: At times, candidates provide wrong information through their resumes or application blank. Especially, they provide fake educational certificates, salary slips including bank statements or hide their criminal background etc. The list is extensive but it is important to reject such candidates before recruitment. For this purpose, there are specialized service providers, who can confirm such information by visiting respective offices/government authorities. We strongly advise that each organization should include this step in their recruitment process to avoid future inconveniences.</li>
<li>Psychometric Assessment: Although the candidate is suitable with respect to his educational qualification, experience, skills etc., it is also important to scientifically measure his behavioral tendencies, interests and preferences to ensure his on-job performance. If done, you will come to know about his personality traits, which are favorable and which are negative with respect to the on-job performance of the candidate and you can take suitable recruitment decisions. Although you may not get a 100% suitable candidate, the assessment can indicate the probable risks, which you can be cautious about. A known devil is better than the unknown.</li>
<li>Technical Skill Tests: During a personal round of interview, each candidate declares himself as excellent in all the knowledge / skills that you are looking out for. If selected believing their statements, it&#8217;s sheer luck that you will get a suitable candidate. So, you must have a structured technical test to confirm the actual knowledge/skills of the candidate. To ensure it, some companies also adopt strategies like in-basket exercises, stress tests, games etc depending upon the need.</li>
</ol>
<p>Your HR Department can easily take the above precautions. Include these activities into the Standard Operating Practice (SOP) or ISO process made for the recruitment. In case, if your HR Department is not able to adopt, you can outsource it to some reliable consultant who can provide the professional services. But don’t avoid as far as possible.</p>

Although these reasons may vary, there is a common thread in both these cases. Both these companies failed to sense the unknown threats and remained incautious. For the emergency situation, they were not equipped with the necessary rescue mechanisms and failed.</p>
<p>Above example is symbolic. Irrespective of industry, the current situation is more or less the same. CEOs are under tremendous pressure to meet the expectations of their stakeholders, customers have got choices and they have become more demanding. The concept of Brand Loyalty has vanished.
